THE CHALLENGE
Increased turnover of high-impact roles was hindering business operations
In 2018, a forward-thinking HR leader at AAA The Auto Club Group noticed that when specific roles became vacant, it significantly impeded regular business operations. These “high-impact roles” needed to be monitored to ensure low turnover and quick vacancy planning.
However, defining the right criteria to determine “high-impact,” identifying which roles fell into that category, and tracking those roles to monitor turnover wasn’t an easy solution. The organization needed the right people analytics solution to help them identify the roles and understand how, where, when, and why turnover was happening. That’s when they found Visier.
The ability to predict future recruitment needs
Recently, ACG has implemented Visier People® Talent Acquisition which has provided powerful insights into internal recruitment processes. Now, the organization knows how long it takes to backfill positions and can plan their recruitment steps accordingly.

THE SOLUTION
A single source of accurate data provided crucial insights
Auto Club Group wanted to be able to not only identify its critical roles but also look at them from different data points. The team needed to dig into details about the high-impact roles concerning things like turnover, average tenure, budgeted-for vacancy, and average performance rating. Visier was instrumental in gathering and analyzing this data, allowing ACG to see which critical roles the organization needed to focus on and what problems needed to be addressed.
THE OUTCOME
A significant decrease in turnover for critical roles and improved support for managers
ACG uncovered valuable data insights with Visier that have allowed the organization to understand the nuances of its workforce.
The team used data points in Visier to help build a “critical roles” model. Once the organization identified its top five critical roles, ACG conducted compensation analysis and employee experience feedback to understand the status of these employees. Thanks to the data collected on these critical roles, ACG has seen a significant decrease in turnover for these positions helping to keep business operations stable which, in turn, allows them to continue serving their members wherever and whenever they need support.
Auto Club Group also wanted to be able to quickly identify which leaders would benefit from enhanced support. Using Visier, ACG looked at each manager's responsibilities and the estimated burden due to the number of direct reports, the seniority of the direct reports, and other key data points. This gave the HR team the new ability to provide senior leadership with a clearer understanding of manager experience, suggestions for improvement if span-of-control was overstretched and if performance management coaching could provide benefit.
We want to ensure our managers are supported because they are essential to our organization. The concept of burden management is just one of the many ways Visier has helped us gain a better understanding of our workforce.

What’s next on the roadmap for Auto Club Group
One of the biggest business transformations since implementing Visier is the partnership the people analytics team has established with ACG's HR business partners. "We are more involved with our HR business partners and enabling them with data that allows them to support their business lines and business leaders better," says Brittani.
Auto Club Group has even more plans for expanding its use of Visier. The next priorities are integrating employee engagement and exit survey data to get more insights into turnover and employee performance. From there, the organization plans to build succession planning for every employee to understand what’s happening in the workforce and to anticipate any changes.
